Long before Alexis Martini assumed executive leadership at Ciel Senior Living, she built her career around a fundamental belief: exceptional senior living begins with a genuine commitment to the people it serves.

For Alexis, senior living has never been simply a career choice. It is a lifelong calling rooted in family, personal connection, and a deep commitment to enriching the lives of older adults. “My grandparents put a calling on my heart to serve seniors.” She started in skilled nursing. “From there, I could never imagine myself doing anything else.”

Today, as President and Chief Operating Officer, Alexis leads an organization that delivers independent and assisted living, memory care, skilled nursing, and home-based services across multiple states. As Ciel continues to expand its national footprint through strategic acquisitions, new developments, and innovative service offerings, Alexis remains focused on ensuring that growth never comes at the expense of the resident experience. “Growth is part of our plan, but our first responsibility is to the residents we serve today and those who are entrusting us with their care tomorrow.”

Today’s senior living landscape is evolving, with residents and families seeking more than traditional care. They expect personalized experiences, exceptional hospitality, meaningful engagement, and a genuine sense of belonging. Alexis has spent her entire career navigating those expectations in home care, active adult living, independent living, assisted living, memory care, and skilled nursing. The settings changed along the way, but the lesson stayed the same. “I learned how important connection is in someone’s life, making their day the best day possible through various experiences.”

This philosophy of meaningful connection continues to influence Alexis’s leadership approach, shaping decisions across operations, organizational growth, team member development, and resident services. Whether Alexis talks about operations, expansion, workforce strategy, or new services, she always comes back to the same question: Does it improve the lives of the people Ciel serves?

Growing with purpose

As Ciel has grown, Alexis has stayed focused on balancing consistency with personalization. While every resident brings unique needs, preferences, and expectations, Ciel’s commitment remains consistent: delivering a personalized experience that honors individuality while maintaining the highest standards of hospitality and care.

Keeping that promise takes more than consistent operations. “At the end of the day, what matters most is the commitment and the promises that we’ve made to our resident base. We make sure personal attention comes first, keep hospitality top of mind, and create meaningful connections for residents through every experience.”

Finding alignment

As Ciel expands into new markets, keeping the company’s culture and approach to resident experience is always a priority. Growth starts with alignment. “We’re big believers in finding the right who. Whether it’s an equity partner, capital partner, or lending partner, that’s where the conversation starts.” For Alexis, successful partnerships depend as much on shared values as financial opportunity. Every new relationship must support the Ciel experience, not dilute it.

“Some markets are in high demand and currently underserved, so we believe bringing our community into those markets must create tremendous value for seniors.”

For Alexis, successful expansion is not simply measured by the number of communities added to Ciel’s portfolio, but by the organization’s ability to establish trust, build meaningful relationships, and deliver lasting value in the markets it serves.

“We don’t believe in a cookie-cutter model. We believe in genuine connection and understanding what makes each community unique, from the local market and resident population to the team members who serve them every day.”

She continues, “We start by understanding what’s working, why it’s working, and how we can build on it. Then we look at the opportunities. It’s a process of listening, learning, and creating an action plan that reflects the needs of that particular community, from residents and families to team members.”

Residents in one market may want different experiences from those in another. “We want to meet them where they are.”

Extending care

Ciel’s commitment to personalized support extends beyond traditional senior living through Ciel at Home, an innovative service offering designed to provide additional assistance, flexibility, and peace of mind while supporting independence.

The idea grew from a need Alexis and her team spotted repeatedly. Many residents choose independent living for social engagement, dining, and programming but sometimes need extra support. Ciel at Home fills that gap.

The service lets residents get support while keeping their independence. It allows flexibility to assisted living residents who might need help during outings, travel, or family time. “Keeping it under the Ciel umbrella allows us to ensure team members are trained the right way and understand the level of service, care, and experience that people associate with the Ciel name.”

Personalization is equally central to Connections by Ciel, the organization’s signature memory care program, which emphasizes individualized routines, purposeful engagement, and meaningful family involvement.

“Part of the process includes individualized routines and care, taking residents’ preferences and daily rhythms into account. We create meaningful engagement through activities organized around our five pillars: kinship, spirituality, social engagement, physical well-being, and intellectual well-being,” Alexis outlines.

The program includes life-skill stations, specialized training, and family support. The goal is to preserve purpose, not just provide care. “Again, the one-size-fits-all model doesn’t work.”

Connection at scale

Maintaining a consistent, personalized resident experience across a growing portfolio requires more than operational excellence. Alexis believes it begins with an engaged, empowered workforce that understands the importance of every interaction.

“Team member involvement in driving engagement is critically important from our dishwasher to our nurses, to our med techs, to our administrative staff.” That belief shapes how Ciel recruits, develops, and supports its team members. “Often, what’s critically important to residents is the simple gesture or following through on a promise.”

Ciel invests in onboarding, continuing education, tuition reimbursement, and career development programs to help team members build long-term careers, not just fill positions.

Expectations for today’s workforce have changed. Team members want flexibility, opportunity, and leaders who understand their individual circumstances. “The days when a pizza party was enough to motivate and retain employees are behind us. People are looking for meaningful support, opportunities, and investment in their future.” Alexis asks team members what they value, then matches support to it: flexible scheduling, career development, and help during hard times.

As technology continues to transform senior living, Alexis approaches innovation with a clear priority: leveraging solutions that empower team members, enhance operational efficiencies, and ultimately create more opportunities for meaningful human connection.

Ciel keeps investing in tools that support communication, engagement, fall prevention, and operational insight. But Alexis draws a clear line between support and substitution. “Technology on a broad basis should never replace the human connection and the people piece of our business.”

She adds, “Technology should give people back time. It should make the processes simpler for our team members. It should make the experience better for our residents. So, when technology starts to do the opposite of that, that’s when we have identified the wrong technology.”

So how does Alexis know it’s working? “When you walk into any one of our Ciel communities, the energy is palpable. Residents that are smiling, that are happy, that are laughing, that grab your ear and want to tell you about their day and how they enjoyed it. Those things really define success.”

As Ciel continues its strategic growth, Alexis remains grounded in the purpose that first inspired her career: serving older adults, empowering team members, and honoring the commitments that define the Ciel experience.

“The most important thing is being able to serve our team members and our residents and keep our promises and our commitment to all the things that we said we would do in this space.”
